Regular Gut Checks and Advisory Calls with the CEO of CPG Business Experiencing Double Digit Growth

Provided both regularly scheduled & 911 calls to a scaling CEO who had a solid director-level team but had limited experience in what it took to grow to $500 million. Regularly advised the CEO and supported the entire team in scaling up the business which included the creation and filling of a new VP-level role.

Leadership Crisis Intervention

Tasked with developing a tailored CEO evaluation process that would give the board confidence that it is following good governance and providing its CEO with clear direction, support, development and feedback. Facilitated the full process from build to roll-out.

Stabilizing a $10 million Family Business

Tasked with stabilizing the internal dynamics of a second-generation family manufacturing business that was being challenged with delivery times, quality and overall plant dynamics. Supported the business through owners/leaders over a period of 36 months which saw the flattening of the plant structure and the introduction of a new ERP.

12-Month Team Leadership Coaching Program for Municipal Commissioner

Brought in to support the rapid leadership acceleration of a large division of a growing municipality in the GTA. All three leaders of the unit were new to leading at the senior level, and we successfully designed a delivered a tailored individual and group coaching program.

18-Month Culture Change Project for Municipality in the GTA

Sourced to facilitate a city-wide Denison Culture Survey and to drive a full culture change initiative for a municipality that had gone through significant change over the past few years. Throughout 18 months, we led the delivery of the culture survey, facilitated town hall events to share the results and led multiple culture action groups that significantly drove culture change in the city. In this program, we saw several skeptics turn into culture champions.

Introducing the COO Role to Second-Generation Family Business

Supported a long-time client in creating a new COO structure to allow the owner-CEO to focus on his towering strengths in the visionary role. Knowing that most COO introductions into a well-established family culture are met with heavy resistance we built out a highly collaborative search process. This resulted in the successful sourcing and integration of a new external COO that the team and CEO report are a “game changer.”

I once coached a CEO when one of their VPs interrupted to ask what colour the boss wanted the office painted.

The CEO offered their opinion and then refocused on our conversation. I responded, “Do you really feel that picking out paint colours is a wise use of your mental energy as CEO?” Their counter was, “I don’t stop to think about it much. If someone asks me for my opinion, then I give it to them.”

Oh, the double-edged sword of leadership. Senior leaders must become exceptionally good at making decisions with limited data and be comfortable just making the call. Overusing this style can create a check-in culture where the team becomes overly reliant on the boss’s opinion and hesitates to move without consultation.

Coaching can be intimidating to both novice and experienced leaders.

For the recently trained manager, there is pressure to provide good coaching to their team, but uncertainty and fear about how to do it correctly.

The truth is that bad coaching is better than no coaching, and the only way to improve is to keep experimenting with different tactics. I encourage leaders not to put a lot of pressure on themselves and to rarely, if ever, say, “Let me provide you some coaching on this.”

You don’t need to announce that you are coaching for it to be effective; it is better if you don’t.

Coaching can be done in the moment, like during a meeting, while observing a task, or in a more planned setting, like a one-on-one. Both approaches have benefits.

The goal of coaching is to motivate others and expand their thinking and skills. While feedback is a corrective exercise, coaching is a tool focused on growth and development.

I liken the act of coaching to stretching and shooting an elastic band. The psychological process that coaching involves is exactly this. The objective is to create tension between the current and future desired state and clarity as to where to go next in your direct report’s mind.
